Paradojas de talento en el cooperativismo: Reflexiones desde MONDRAGON

Resumen
Este artículo analiza el concepto de talento en las cooperativas de trabajo asociado, tomando como caso de estudio la Corporación MONDRAGON. A partir de la teoría de la paradoja, se propone una lectura que permite comprender el talento como un fenómeno multidimensional atravesado por tensiones interdependientes, en contraste con enfoques tradicionales más lineales o dicotómicos. Metodológicamente, el trabajo adopta un diseño cualitativo e inductivo en base a una revisión documental -literatura académica y documentación corporativa-. El análisis sitúa las tensiones identificadas en la literatura (innato/desarrollable, exclusivo/inclusivo, objeto/sujeto, input/outcome y transferible/contextual) en diálogo con los principios y valores cooperativos de MONDRAGON, lo que permite formular un conjunto de proposiciones teóricas orientadas a futuras contrastaciones empíricas. El estudio contribuye a ampliar la comprensión del talento en contextos organizativos poco explorados, ofreciendo claves para repensar su significado y gestión en modelos cooperativos que combinan lógicas económicas y democráticas. Estos resultados pueden servir de base para debates académicos y reflexiones prácticas sobre desarrollo del talento en organizaciones orientadas a la sostenibilidad y la participación.
